•Participants will be eligible if they:
•Are registered nurses aged 18 years or older, of any sex
•Provide care primarily to older patients, or work in wards responsible for older patient care, at Qionghai People’s Hospital, Hainan Province, China
•Have worked continuously in their current position for at least 6 months
•Have practical experience in patient care or routine collaboration with unlicensed assistive personnel
•Are able to understand the intervention content and complete the training, questionnaire assessments, and follow-up evaluations
•Understand the purpose of the study, voluntarily agree to participate, and provide written informed consent

•Participants will be excluded if they:
•Are currently not on duty, or are expected to be unable to complete the full intervention process because of leave, ward rotation, external training, temporary reassignment, resignation, or extended absence
•Are unable to participate in the intervention, questionnaire assessments, or follow-up evaluations because of physical or psychological reasons
•Are currently participating in training programmes or related studies involving teamwork, communication, delegation, or collaboration with unlicensed assistive personnel that may affect the outcomes of this study
